Cisco Systems: New Millenium †New acquisition strategy Essay

The case deals with the acquisition policy implemented by Cisco, by giving some real samples. The most interesting point concerns the way Cisco acquired companies during 90s with 4 main goals: a shared vision, shareholders’ satisfaction, motivating value added for employees, shareholders, customers and partners and a perfect â€Å"chemistry† (P.9). Contrary to the global trend of big companies’ acquisition, Cisco was involved in smaller companies, based on selection criteria (presented below) which fit the company’s needs and strategy: * Small companies: the advantage is that those companies are start-ups coming with new disruptive Ideas highly complementary with Cisco’s businesses. * Limited number of employees (but engineers as the large part of them): Cisco gives a huge importance to skilled people, because as they say, those people are the real asset which permits to increase future market shares, So people retention becomes one of acquisitions’ main goals (success driven by a very low turnover compared with the industry). * Very entrepreneurial systems focused on fast growing: the need to grow by forming part of Cisco is one of the motivating arguments to have win-win negotiations. On the other hand, this kind of companies is not risk adverse and promises future benefits to their owners. * Geographical proximity: for large acquisitions, it permits to shorten lost time and get directly to the real acquisition’s implementation in order to share the distribution channels (cost reduction) and obtain the new product earlier. * Comparable cultures and visions: since acquisition leads to the integration of the acquired company to the group, it is necessary to have the same vision of the future strategy and cultures which can be merged to obtain a coherent unit. Last, the company’s strength resides in its ability to decentralize decision making by creating a new business unit at each acquisition, because the acquired company is considered as a master in its domain. This system permits to make acquired company feel independent in the way it is managed (less change management to be processed). Cisco represents a benchmark as acquirer for the entrepreneurial firms which aim to be acquired because it proposes several advantages in terms of independency, people treatment, product valorization and so on, which form part of the most important criteria for acquisition. Moreover, in the last decade, it increased its attractiveness based on the personalized treatment provided to the new joiners and the restructuration by type of technology which makes economies of scale and allows people to share their knowledge with their previous â€Å"internal competitors† and increase their skills. So, in terms of win-win relationship, Cisco acquisition model can be a basis of comparison for any potential acquired company.

Contemporary occupational health and safety Essay

What role did the state, the employers and the workers play in establishing the contemporary occupational health and safety regime? In the 1960s workers in the United States sought state laws to compensate their disabilities due to poor working conditions that lead to Black lung disease. The workers were successful and this win was instrumental in passing the 1970s United States Occupational Health & Safety act, and subsequent policies in other countries including Canada. This paper will discuss the events that took place following this important act. workers, State and Employers role A surge in workers injuries led to young workers demanding improved health and safety conditions. Although employers initially denied the poor working conditions and rejected requests for testing of harmful substances, the workers were persistent and eventually brought awareness and reform to industrial safety concerns. A critical event in Canada’s Occupational Health and Safety (OHS) movement took place in 1973 when a large amount of mine workers were diagnosed with cancer from exposure to dangerous materials at work. This led to a worker strike and resulted in the mining company and workers coming to an agreement that addressed both worker and union concerns with toxic substances. The workers believed that the government should be their health and safety monitor, and felt that up until this point the government had failed to look after the workers interests. In 1974, the acting government (Progressive Conservative Party) was pressured by the New Democrat Party (NDP) and the United Steel Workers Association to establish a Royal Commission into the health and safety rights of Ontario’s workers. This led to a report that called for government action for OHS policies and legislation. conclusion There were many factors that contributed to the OHS movements, but none as important as the workers fight. Robert Storey (2005) discussed some of the  key aspects in his paper ‘Activism and the making of occupational health and safety in Ontario’: â€Å"The health and safety movement that began to take shape in the late 1960s and early to mid 70s represented a mixture of several unique ingredients. First activism was based almost exclusively in mining and secondary industry, especially steelmaking and workplaces that utilized asbestos in the fabrication of their products. Always among the most dangerous and unhealthy places to work, the attempts by employers in these sectors to speed up production were resulting in notable increases in accidents and injuries. Second the workers who took out the health and safety cause any sectors were young working class males.† He discussed as the young men became aware of their parents poor health conditions, it raised their interest towards their own health and the need for better work conditions. It was their unwillingness to accept injury, disease and death caused by poor work conditions, that led to the safety regulations that Canadian workers benefit from today. In particular, discuss the issues of women in the workplace and workplace pollution. Workplace Hazards A workplace hazard is a dangerous situation that exposes a worker to potentially harmful condition. Workplace hazards can be identified in several categories including physical hazards (tripping), biological hazards (exposure to viruses), chemical hazards (exposure to toxic chemical) and though it is often overlooked, psychosocial hazards (verbal abuse). Through the industrial revolution, workers were exposed to new technologies that resulted in new and increased workplace hazards. However it is not only the technology that caused these hazards, but also the competitive nature of  capitalism to minimize costs, at the cost safety and working conditions. Foster (2011, page 5) also point out that â€Å"the use of new chemicals and compounds also brings a new kind of hazard to the workplace – the occupational illness†. Women in the Workplace We often relate workplace hazards to jobs that involve large machinery and extreme working conditions. However working as a Hotel housekeeper changing bedding all day or doing data entry in an office can also be hazardous to the workers health, it is just not as easily recognized. Foster (2011, page 15) states that â€Å"In general, men and women do perform different types of work, but the differences in their reported injury rates are not because one type of work is less dangerous than the other. The discrepancies are due mainly to our gendered notions of work, danger, and the human body, and so we need to look at work and its hazards differently. Of the disabling injury claims in Alberta in 2008, only 27 percent were women even though women make up 45 percent of the workforce. Because the male dominated jobs like working construction are viewed as more dangerous, these types of jobs are more likely controlled with health and safety standards and hazards more easily recognized and reported. Workplace Pollution Workplace pollution is the presence of hazardous materials within a workplace that may get in contact with people while performing their job. Such workplace pollutants may affect both the worker’s and surrounding communities health. Foster (2011, page 10) explains that workplace pollution differs from other hazards â€Å"both in its nature and its consequences for workers†. Physical hazards (ie: falling off a platform or cutting your hand) are easily recognized, but workplace pollutants are difficult to recognize as they are often odorless, silent or invisible. Exposure to hazardous materials can occur through breathing polluted air, contact with toxic materials, accidental ingestion of toxins or excessive noise that can affect a worker’s hearing. The most common workplace pollution occurs from breathing polluted air. A large amount of workplace illnesses go unreported, as even the workers and doctors may not be able to make the connection of their illness to exposure to toxins in the workplace. What further complicates this, is when symptoms don’t appear for years after exposure.  Other issues with properly identifying the cause of illness is that the science behind a condition may be unknown or contested, or the fact that exposure to toxins can result in a variety of side effects depending on the individual. Conclusion There are several ways to improve workplace hazards for jobs that are not easily recognized as dangerous, such as the ones we discussed above. However it is not an easy solution. As women have been striving for equal rights and equal pay among many other things when it comes to our male counterparts, this sometimes comes with a catch. For example there may be specific safety concerns for a pregnant women to perform a physically demanding job, that would not be a concern for a male. By requesting special treatment for a pregnant women, it weakens women’s equality efforts. In my opinion, decreasing workplace pollution is a little more straight forward, especially with new technologies available. Monitoring equipment and laboratory testing can test for avoid workplace pollutants, that would lead to severe health issues to workers and potentially surrounding communities. As social responsibility is an increasingly important part of a company image to the social and investment community, it helps workplace hazards get the attention, funding and education required to reduce workplace hazards. Neurophysiological and Evolutionary Theories of Learning Essay

In the study of learning, learning theories are categorized into paradigms or schools of thought based on viewpoints shared by scientists that provide a framework for research. Three of the major paradigms of learning theories include the cognitive paradigm, the neurophysiological paradigm and the evolutionary paradigm. The first paradigm is referred to as cognitive because theorists place their emphasis on the cognitive nature of learning. According to Hergenhahn and Olson (2005), the second paradigm is called neurophysiological because it attempts to isolate the mental and physiological correlates of things such as learning, perception, thinking and intelligence. The third paradigm is termed evolutionary because theorists attempt to explain learning processes based on an organism’s evolutionary history. DiscussionThere are several theorists whose ideas are predominately cognitive. Theses theorists include the Gestalt psychologists Kurt Lewin and Kurt Koffka, as well as Jean Piaget, Edward Chace Tolman, and Albert Bandura. Wertheimer, Kohler and Lewin were founders of the Gestalt movement. According to Hergenhahn and Olson (2005), Gestalt theorists believed that â€Å"we experience the world in meaningful wholes and do not see isolated stimuli but stimuli gathered together into meaningful configurations† (p. 264). Kurt Lewin proposed a field theory of human motivation. He believed that behavior and cognitive processes are determined by various psychological facts that a person is consciously experiencing. The psychological facts are interdependent and any change in one can affect all the others, therefore influencing our behavior. Kurt Koffka, another Gestaltist falling under the cognitive paradigm defined the law of Pragnanz in Gestalt Theory. The law of Pragnanz states that, â€Å"all mental events tend toward completeness, simplicity, and meaningfulness† (Hergenhahn and Olson, 2005, p. 473). Followers of Gestalt theory used this law as a guiding principle when studying learning. Another cognitive theorist was Jean Piaget. Jean Piaget contributed several theories including intelligence, schemata, assimilation and accommodation, and interiorization. According to his theory of intelligence, â€Å"intelligence  is any act that creates optimal conditions for the organism’s survival under the existing circumstances† (Hergenhahn and Olson, 2005 p. 295). Intelligence effects how one adapts to the ever-changing environment. In Piaget’s schemata theory a person’s schema is a cognitive structure that allows a person to act and respond to the environment. A schema can be either overt or covert behavior. The theory of assimilation explains how a person can respond to the environment using existing cognitive structures. The theory of accommodation explains how an organism adapts to the environment by modifying cognitive structures. Piaget’s concept of interiorization is described by Hergenhahn and Olson (2005) as â€Å"the gradual decreased dependence on the physical environment and the increased utilization of cognitive structures† (p. 299). Through this process, organisms can respond to more complex situations by thinking about them. Edward Chace Tolman’s ideas were also predominately cognitive. He believed that organisms develop a mental picture of the environment which he referred to as a cognitive map. The cognitive map develops when mental expectations are confirmed by experience. When an organism is faced with a problem, it utilizes the cognitive map and chooses the best solution requiring the least amount of work according to Tolman’s principle of least effort that will result in satisfaction. Albert Bandura, another cognitive theorist suggested that behavior is learned through observation. He theorized that learning is influenced by four processes. The first process, the attentional process, involves the observer attending to the model. The second process is called the retentional process. This process involves the observer retaining the information gained from the observation by storing it cognitively. The third process is the behavioral production process which requires the learner to have the physical capabilities or behavioral abilities to perform what is learned. The final process, the motivational process provides incentives that motivate the learner to actually perform what has been learned. Bandura also theorized that people’s behavior is also determined by reciprocal determinism. Hergenhahn and Olson (2005) summarize Bandura’s concept of reciprocal determinism by stating that, â€Å"behavior, the environment, and  people (and their beliefs) all interact† (p. 349). Falling under the neurophysiological paradigm is the theorist Donald Olding Hebb. Some of his theories included that of restricted environments, enriched environments, cell assemblies, phase sequences, and sensory deprivation. In Hebb’s theory of restricted environments, Hergenhahn and Olson (2005), explain that if an environment lacks stimulation or experience, it can have a negative impact on the growth and development of nervous system. A restrictive environment can disrupt normal intellectual and perceptual development. In contrast, an enriched environment full of stimulation and experience can enhance development. Hebb also believed that â€Å"each environmental object we experience stimulates a complex pattern of neurons called cell assemblies† (Hergenhahn and Olson, 2005, p. 379). The cell assemblies provide the basis of a thought. When cell assemblies become interconnected they form phase sequences. Phase sequences allow us to have streams of thoughts. According to Hergenhahn and Olson (2005), â€Å"Hebb concluded in his theories that â€Å"not only is sensory information necessary for proper neurophysiological development, but it is also necessary for the maintenance of normal functioning† (p. 384). When an organisms experience sensory deprivation, severe cognitive disorientation, stress and fear can occur. Hebb believed that the environment had a direct effect on mental and physiological processes which influenced behavior and learning. The final paradigm is the evolutionary paradigm. Attempting to explain the learning process using evolutionary principles was the theorist Robert C. Bolles. Hergenhahn and Olson (2005) state that Bolles believed that â€Å"learning involved the development of expectancies† (p. 425). Expectancies are when an organism learns that one event leads to another. Bolles believed that organisms had innate predispositions for behavior and that motivation restricts response flexibility. Hergenhahn and Olson (2005) explain that an organism’s natural reaction in a situation may make it difficult to learn a new response. Using the niche argument, â€Å"Bolles argued that an understanding of learning must be accompanied by an understanding of the evolutionary history of the organism† (Hergenhahn and Olson, (2005), p. 427). According this argument, organisms have to learn certain behaviors that they are  predispositioned for and not learn others depending on their niche and how they fit in the big picture. This can determine whether the organism is successful or not in adapting to its environment. Conclusion Although learning theorist in the various paradigms have attempted to explain learning and its processes, many questions are still unanswered. One of these questions is how does learning vary as a function of maturation? If learning occurs differently in different stages it would be beneficial to conduct research on how maturation affects the learning process. The information yielded from such research could be very beneficial in regards to education. Another unanswered question is how does learning vary as a function of species? If some organisms have the biological ability to learn certain behaviors and some do not, how can research involving different species be beneficial? If psychologists want to learn more about the learning process in humans, they should study humans rather than making generalizations across species. Other questions that remain unanswered involve learning and personality characteristics, learning as a function of the total environment, learning and associations, as well as learning and instinctive behavior. It is imperative that more research be conducted in an attempt to answer these questions about learning to give people a greater comprehension of learning. Raising Our Native Sons Essay

During the modern era, there was an overwhelming sense of optimism due to the nation’s booming economy. There was a generalization that any citizen could work hard and become successful. However, this was not always the case in American society. Not everyone was given equal opportunity to thrive and succeed. This struggle was expressed in various literary works. In is novel Native Son, Richard Wright uses symbolism and irony to attack race issues and oppression in order to suggest that African Americans should have equal opportunity as whites. Throughout the novel, the protagonist, Bigger Thomas faces persecution and mistreatment simply because of the color of his skin. This racism appears early in the novel when a rat is encountered in his apartment. Bigger’s mother is disgusted by the gross creature she finds wandering in the family’s apartment. She proclaims her disgust and fear of the rat by saying, â€Å"Lord, Lord, have mercy†¦ that sonofabitch could cut your throat† (10). Through this duologue, the readers realize the harsh treatment and attitude the rat is receiving from Bigger’s family. They are scared and afraid of the rat, even though it means no harm and is merely trying to surviving with the living conditions it has been given. This demonstrates the overall racism towards blacks throughout the book as they are treated poorly and set up to fail. Like the rat, they are considered the lowest of the low who scavenge off others to survive. They are treated as a threat that only causes harm and need to be rid of. Also, Bigger faces racism head on at home. When playing with his friends, they â€Å"play white†. This game attempts to imitate the way whites act in society. During this game, Bigger and his friends unknowingly play out the white people has having superior power over the whites. This demonstrates that the racism is engraved into their heads, even at a young age. This sets them up to fail from a young age by starting them off as knowing that they are considered inferior to the white people. As the book continues, Bigger’s story becomes a point of attention in the south side of Chicago. The newspaper reporters are gathered around preparing to write an article on Bigger’s recent crime. They are collaborating with  each other in order to create the best story possible. One of the reporters says, â€Å"I’m slanting to the primitive negro who doesn’t want to be disturbed by white civilization.† The conversation continues with another reporter saying, â€Å"mention his foreign sounding name† (201). The reporters are bouncing ideas off each other in order to write the best story for the readers. They mention how they are going to purposely define Bigger as a member of the African American community. This simple dialogue represents a much larger meaning within the novel. The reporters immediately turn to race in order to demonize Bigger. They call him â€Å"primitive† and point out his name in an attempt to dissociate him from white society. This display of racism conveys the treatment of African Americans as outcasts of mainstream society. In addition to this, the media is only aiding in the continued validity of this stereotype. The more the media portrays blacks as animals and creatures, the more they are attacked by mainstream white society. As a result of this, the blacks are suppressed more and more, causing them to become more and more desperate. This vicious cycle of racism and oppression is ongoing as society feeds off the harsh portrayal of African Americans by the news outlets. Wright brings attention to the overwhelming effect that oppression can have on an individual or group. Bigger is continuously oppressed throughout his life. After attempting to escape from the police, Bigger is captured and brought down to the street from a rooftop. He was dragged down the stairs with his head banging on every step. He found himself lying on his back in the snow, pinned down by his wrists and surrounded by a circle of this faces. The angry crowd shouts at Bigger. Roars from the crowd include, â€Å"Kill ‘im†¦ Lynch ‘im†¦ Kill that ape!† (253). The crowd is angry at the black man who has caused so much trouble to the white folk. When they finally capture him, they all seem to unite as one when shouting insults as if they have has a triumph by holding down this young black man. This unity represented the overpowering superiority of white society over that of the blacks. Although each individual is their own person and saying their own comments, all Bigger sees and hears is an overbearing common force. To Bigger, he does not see the individuality in each white person; he sees them as all members of the same group all with a common goal of suppressing his dreams. In addition to seeing all whites as a blanket of oppression, he is almost shameful of himself when around them.  While sitting in an interview, he sits in Mr. Dalton’s office with him. Bigger enters the room and does not make eye contact. He stands in a corner with his head down, being careful not to make eye contact with Mr. Dalton. Bigger knows the role that he has in society as well as the room. He is careful to not do anything to upset the white man for fear of potential punishment. This shame is built off the fact that he has been repetitively told and taught that he is inferior. This repeated oppression leads Bigger to act differently around white people, further placing him in to the mold of a non-productive member of society. Bigger feels as if he has been able to make very few decisions for himself his entire life. This suppression was put on him right from the start. Once he realizes his fate and is sitting on his cot, he thinks back on his life. He had always lived with the premonition that he would be sentenced to the electric chair. Once this becomes a reality, Bigger feels a sense of freedom that he has never felt before. He wonders to himself why he â€Å"put himself into the shadow of the electric chair only to find out this? Had he been blind all along? But there was no way to tell now. It was too late†¦Ã¢â‚¬  (335). He realizes that he lived his entire life under the shadow of fear of the electric chair. Once he realizes that he is actually doomed for the chair, he assumes that he should live his live with complete freedom with the remaining days he has left. He concludes, however, that it is too late to live with freedom since he wasted all of his previous days under the shadow. This shadow of oppression holds him back from living freely because he knows that his skin color limits his chances to succeed in life. Furthermore, Bigger can make choices that will only dig him deeper into a hole he cannot escape from. After lashing out and committing a murder, Bigger expresses his feelings that he has a sense of power for the first time in his life. By committing this murder, he has broken away from the limitations being placed on him. Although it was negative, he could not be stopped because he was not assumed to be capable of such a crime. This demonstrates that the oppressed are subject to hostility and more likely to lash out due to the poor treatment and lack of individual freedoms. By using irony and symbolism, Richard Wright brings light to the issue of race and oppression in America. He attempts to convey that blacks and white  should be given equal opportunity to succeed. Wright believes that African Americans are placed into a mold of failure, one that they cannot escape. The title â€Å"Native Son† suggests something about the treatment of the generation of young men we are raising in our country. All of our â€Å"Native Sons†, no matter what race, should be treated equally and be given ample opportunity to succeed.
